Abstract
This study employs the concept of "Production Culture" to examine the challenges faced by Muslim women in the creative content industry. Production culture is a concept that explores power dynamics within an organization or group of workers involved in the creative content industry. This study uses semi-structured interviews with 20 behind-the-scenes Muslim female workers. The findings reveal that local societal culture and Islamic religion influence the production culture in Malaysia's television and film industry. Muslim women encounter dynamic power challenges in organizations, including: 1) workplace hierarchy, 2) negative perceptions of female workers, 3) gender segregation, 4) male domination, and 5) discrimination based on gender, religion, and race. Additionally, they face individual challenges such as exploitation, self-exploitation, lack of creative autonomy, and disruption of emotional well-being. Forms of exploitation include low or no pay, irregular working hours, excessive workload, payment fraud, and job instability. Factors contributing to self-exploitation among female workers include job satisfaction, deep interest in the field, flexible working hours, and the need to remain relevant in the industry. Two factors hinder female workers from achieving creative autonomy: upper management control and budget constraints. Lastly, conflict and sexual harassment also affect the emotional well-being of female workers in the workplace. The study shows that female production workers employ various strategies to cope with these challenges, such as professionalism, tolerance, self-support systems, financial management skills, vigilance, and good emotional management. Production culture is crucial in shaping a nation's creative media content ecosystem. A healthy production culture positively impacts the well-being of Muslim female workers involved in content production. Conversely, an unhealthy production culture in Malaysia's creative industry can adversely affect Muslim female workers, particularly compared to other ethnic groups. This thesis contributes to the current literature on career women in Malaysia's creative media industry by highlighting the impact of television and film production culture on the lives of Muslim female workers.
